June 17, 2025, Paper: "This study highlights how nationalism influences organizations’ workforce composition. While multinational firms are commonly associated with globalization, their susceptibility to global influences may vary significantly. In particular, the degree of nationalism in the country of a firm's headquarters may determine its openness to international elements. In the labor market, we propose that nationalism may push multinational organizations to employ co-nationals, although these co-nationals may not have a higher likelihood of promotion. Analyzing LinkedIn profiles of 120 million individuals in 220 countries, we find that heightened nationalism indeed increases the likelihood of co-national hire, but these co-nationals are less likely to be promoted. Our identification strategy takes advantage of both changes in nationalism within a country and country-to-country bilateral nationalistic sentiment.
